The Effects of Short-Time Work on Employee Engagement in the Context of the COVID19-Pandemic
The aim of this research is to find out about the effects of short-time work on employee engagement and to obtain an insight into the employees’ perspective on the instrument of short-time work. The context of the research is the COVID19-pandemic. Consequently, the research question to be answered is: “What are the effects of the implementation of short-time work on employee engagement?” To answer the research question a qualitative study was conducted. Semi-structured interviews with participants affected by short-time work provide in-depth knowledge on the employees’ experience with the instrument during the COVID19-pandemic. Findings show that the implementation of short-time work affects employee engagement both, positively and negatively. In the context of the COVID19-pandemic the positive influences on employee engagement outweigh the negatives, which means that employee engagement did not decrease during short-time work. Organizations can steer the level of employee engagement during short-time work through their actions and behaviors, turning negative influences on employee engagement into positive ones.Masterarbeit Wien, Fachhochschule des BFI Wien 202

Digitalisierung im Bankenbereich und ihre Auswirkungen auf die Kompetenzmodelle sowie die Einflüsse der Corona Pandemie
Aufgrund der sich ständig weiterentwickelnden Technologien kämpfen Banken mit großen Veränderungen. Die Fähigkeit, Kundenwünsche zu erkennen und anschließend in ein technisches Tool umzusetzen, stellt sowohl für die Bank als auch für die Mitarbeiterinnen und Mitarbeiter eine technische Herausforderung dar. Da Aufgrund der digitalen Transformation das technische Knowhow an Bedeutung gewinnt, versuchen Kreditinstitute, mit Personalentwicklungsstrategien die passende Mitarbeiterin oder den passenden Mitarbeiter für die neue digitale Arbeitswelt zu finden. Das Bankenumfeld beschäftigt sich nicht nur mit der digitalen Transformation, die COVID-19-Pandemie hat auch neue Veränderungen mit sich gebracht. Folge dessen konnten Banken ihr traditionelles Bankgeschäft nicht weiterführen und mussten das Geschäft auf Online-Vertriebskanäle verlagern.
Ziel dieser Masterarbeit ist es, Auswirkungen aufzuzeigen und zu bewerten, die aus der digitalen Transformation und der COVID-19-Pandemie hervorgehen. Dazu wurde ein Fragebogen verschickt, der den aktuellen digitalen Wissensstand in der Bank und die neuen Kompetenzfelder der Mitarbeiterinnen und Mitarbeiter erfragen sollte. Außerdem musste aufgezeigt werden, ob und in welcher Form die COVID-19-Pandemie Auswirkungen auf die digitale Transformation hat.
Zur abschließenden Beantwortung der Forschungsfrage wurde eine quantitative Auswertung der aktuellen Veränderungen der Kompetenzprofile durchgeführt. Konkret befasst sich die Studie mit dem Thema Digitalisierung in Banken und wie diese die Fähigkeiten und Fertigkeiten der Mitarbeiterinnen und Mitarbeiter beeinflussen. Es wurde untersucht, welche Faktoren dazu beitragen, dass Mitarbeiterinnen und Mitarbeiter ihr Wissen in die technische Richtung lenken. Ein weiterer Aspekt der Analyse war die COVID-19-Pandemie. Es war wichtig zu verstehen, welche Auswirkungen diese Situation auf die Weiterentwicklung der Kompetenzprofile hatte.
Die Ergebnisse haben klare Zusammenhänge zwischen der digitalen Transformation und der COVID-19-Pandemie identifiziert, da beide Faktoren dazu beigetragen haben, die Fähigkeiten und Fertigkeiten der Mitarbeiterinnen und Mitarbeiter in die digitale Richtung zu lenken.Due to the constantly evolving technologies, banks are struggling with major changes. The ability to recognize customer requests and then to implement them in a technical tool poses a technical challenge for the bank as well as for the employees. Since the digital transformation has made technical knowledge more important, credit institutes have tried to find the right employee for the new digital work environment by applying personnel development strategies. The banking environment is not only concerned with digital transformation, the COVID-19 pandemic has also addressed new changes. As a result, banks were unable to continue their traditional banking business, and needed to shift their business to online sales channels.
The aim of this paper is to show and evaluate effects that come from the digital trans-formation and the COVID-19 pandemic. For this purpose, a questionnaire was sent out, which was intended to inquire about the current digital knowledge in the bank and new areas of competence of the employees. It was also necessary to show whether, and if, in which form, the COVID-19 pandemic is affecting digital transformation.
To finally answer the research question, a quantitative evaluation of the current changes in the competence profiles was carried out. Specifically, the study deals with the topic of digitization in banks and how this influences the skills of employees. It was examined which factors contribute to the fact that employees must steer their knowledge in the technical direction. Another aspect of the analysis was the COVID-19 pandemic. It was important to understand which effects this situation has on the further development of the competence profiles.
The results have identified clear connections between the digital transformation and the Corona Pandemic, as both factors have contributed to steering the skills and abilities of employees in the digital direction.Masterarbeit Wien, Fachhochschule des BFI Wien 202
Betriebliches Lernen im digitalen Zeitalter : die organisationalen Rahmenbedingungen aus Sicht der Personalentwicklung
This master's thesis deals with corporate learning in the digital age. The aim was to identify the framework conditions from the perspective of human resources development that promote digital learning in organizations.
The master thesis is based on a qualitative research design. The results of the literature part were supported by semi-structured expert interviews, which were evaluated according to the thematic content analysis based on Braun and Clarke.
The final conclusion was that the framework conditions for corporate digitized learning are holistic. HR development can play a decisive and supporting role in this. However, the degree to which it can exert influence depends on its self-image and its power of persuasion. Strong HR development thus becomes a key aspect of the corporate learning process. However, it also needs the commitment of the company's management, with which resources must be created. The framework conditions also include anchoring corporate learning in the corporate and HR strategy, a supportive corporate culture in the form of a learning culture, and an adequate learning environment. HR development can have a supporting effect in all of these areas. However, on its own, it cannot lead digitized learning in the organization to success. Lean Management in Verkehrsunternehmen des Personenverkehrs unter Berücksichtigung der drei Dimensionen der Nachhaltigkeit
In this work, the topics lean, process, and sustainability management in Austrian transport companies are addressed. The aim of the thesis is to understand the effects that lean management has on the three dimensions of sustainability management in transport companies, as this has not yet been addressed and investigated. Subsequently, the author investigated which advantages and disadvantages can arise when economic, ecological, and social aspects are considered together in process optimizations. In order to shed empirical light on the topic, guideline-based interviews were conducted with experts from the sector. The content of the interviews was summarised in a content analysis based on Mayring.
The results show that lean management can have an impact on the internal and external stakeholders of a company. With regard to the economic dimension, benefits such as increased productivity, optimised fleet availability or the agility of a company were mentioned. The reduction of waste can have a positive impact on ecological aspects, which are currently understood to be a side effect. Socially, lean management can have a strong impact on working conditions in transport companies and lead to higher safety or co-determination. Social values through the optimisation of mobility services should also be emphasised. However, the introduction of lean management can also create conflicts, such as a stronger weighting of economic goals, which can contradict economic and social values or create greater complexity in the organisation.
In order to avoid areas of tension and to make use of the opportunities mentioned, clear principles appear to be relevant when introducing lean management. It is advisable to use the economic goals achieved through lean management for ecological and social aspects. A consolidated area of responsibility that covers both disciplines, lean and CSR management, appears to be a sensible recommendation for action.Masterarbeit Wien, Fachhochschule des BFI Wien 202
Wirtschaft und Management : Schriftenreihe zur wirtschaftswissenschaftlichen Forschung und Praxis / Plattformarbeit : aktuelle Entwicklungen auf europäischer Ebene
Durch die rasche Expansion von Online-Plattformen, unter anderem aufgrund der COVID-19-Pandemie, ist mittlerweile eine große Anzahl von Arbeitskräften bei Plattform-Unternehmen beschäftigt. Viele davon sind jedoch mit prekären Arbeitsbedingungen konfrontiert. Welchen Umfang die Arbeit über digitale Plattformen auf Ebene der Europäischen Union und Österreich bereits einnimmt und welche Arbeitsbedingungen in diesem Sektor zu beobachten sind, zeigen Studien und Dokumente der Kommission. Der nun vorgelegte EU-Richtlinienvorschlag zur Verbesserung der Arbeitsbedingungen in der Plattformarbeit und ein Leitlinienentwurf für Tarifverhandlungen für Solo-Selbstständige ist grundsätzlich geeignet, die Situation von Plattform-Beschäftigten zu verbessern. Trotz positiver Ansätze zeigen sich im Rechtstext jedoch noch eine Reihe von Lücken, die zur Schaffung von Rechtssicherheit gefüllt werden müssen. Zu kritisieren ist zudem, dass trotz der Initiative der Europäischen Kommission viele Arbeitskräfte vom Anwendungsbereich der vorgeschlagenen Rechtsakte nicht erfasst und dadurch nach wie vor prekären Arbeitsbedingungen ausgesetzt sind.Due to the rapid expansion of online platforms, partly also as a result of the COVID-19 pandemic, a significant share of the EU workforce is now employed by platform companies. However, many workers in this field face precarious working conditions. The extent to which work via digital platforms is already taking place at the level of the European Union and Austria and the working conditions that can be observed in this sector are shown by both studies and Commission documents. The now presented EU directive proposal to improve working conditions in platform work and a draft guideline for collective bargaining for solo self-employed workers is in principle suitable to improve the situation of platform workers. Despite positive approaches, however, there are still a number of gaps in the legal text that need to be filled in order to create legal certainty. It should be critically noted that, despite the European Commission’s initiative, many workers are not covered by the scope of the proposed legal acts and are thus still exposed to precarious working conditions
Auswirkungen auf die Aufgaben und das Anforderungsprofil des Controllers im Zuge der digitalen Transformation : eine empirische Analyse von Stellenausschreibungen auf Online-Plattformen des österreichischen Arbeitsmarktes
Our daily lives are becoming increasingly digital and digitalization is affecting individuals as well as companies. Digital transformation is not a temporary trend which can be avoided. The speed of development of data-driven technology will increase even further due to expanding computing power, the ability to access large amount of data and improved algorithms. Data-driven business models, in terms of efficient marketplaces, influence or even threaten established industries.
Tasks and requirements in controlling departments will change significantly due to the digital transformation. This structural change will entail new competency requirements. The aim of this thesis is to analyze job advertisements with regard to the influences of digital transformation on the tasks and requirements of controllers. Based on the findings of the literature research controllers should be able to identify the business potential of data and make use of it. In addition, it is important to recognize how new sources of information can be meaningfully linked to other company data in order to create added value for companies. To assume the role of a business partner the development of skills of analytics and IT-related knowledge as well as the know-how of scenario planning and simulation analyses is mentioned as a prerequisite. In addition to technical requirements, personal skills are needed for controllers in digital change including openness to change, holistic thinking, creative skills as well as personal initiative and innovative spirit. The comparison of the expected tasks based on the literature research with the results from the qualitative content analysis of current controlling job vacancies leads to the conclusion that the digital transformation affects the tasks and job profile of controllers. However, the influencing factor of digital transformation can be classified as rather small according to analyzed offered controlling jobs. In summary, it can be stated that only a small number of current job advertisements contain tasks and requirements that can be associated with digital transformation. This analysis provides a first indication which effects of digital transformation can be determined in current job advertisements. A further research, for example in the context of expert interviews, is recommended in order to compare the theoretical knowledge and expectations with operational practice for a more in-depth analysis.Masterarbeit Wien, Fachhochschule des BFI Wien 202
Gewinnung der Fachkräfte der Zukunft : Recruiting von Lehrlingen durch den Einsatz von Social Media Recruiting
This master’s thesis deals with the topic „Attracting the skilled workers of the future - recruiting apprentices by the use of social media recruiting“.
Nowadays a major problem for companies is to find appropriate apprentices. Since Generation Z grew up with digitization and can therefore easily be reached via social networks, companies should consider the potential of social media recruiting.
First, the importance of social media recruiting compared to other recruiting channels was examined. Second, the thesis analyses what measures are necessary to recruit apprentices for the administrative area via social media. Hence, a qualitative survey was carried out using a semi-structured, guided expert interview and the results were evaluated based on the content analysis according to Mayring.
The outcomes of the analysis show that social media recruiting is of great importance as a recruiting channel that has already become indispensable, but successfully selecting apprentices still requires a mix of different channels. To make social media recruiting for apprentices effective, it is of importance to select the right platforms and design target group-oriented and varied contributions. Further a resource- and content planning is essential and necessary Additionally, the involvement of existing apprentices is recommended as well as the use of paid ads to increase reach.Masterarbeit Wien, Fachhochschule des BFI Wien 202
Work from home: an exploratory study on work from home and its effects on the job satisfaction of the employees during the Covid-19 Pandemic
This thesis examines the effects of the home office on the job satisfaction of the employee during the time of Covid-19 Pandemic. The introduction will outline why this topic is important to consider when employees are working from home. The research paper explains what is a job satisfaction, why is it important, and what different theories have been introduced on job satisfaction. Furthermore, different factors influencing job satisfaction need to be analyzed to determine which of these factors affected the job satisfaction of the employees since they started working from home. The data for this master thesis was gathered on the basis of a thorough literature search, using different books, publications, and scientific articles. Data collection was done through an online survey in August 2022, and it was shared with a sample through online distribution channels. Both univariate and bivariate analyses have been performed using the SPSS data analysis software. Even in times of pandemic when the employees work from home for a longer period, the paper indicates that the home office has a positive effect on job satisfaction. Employees feel more satisfied with their jobs in comparison to working at the office. Findings showed that the home office also has a positive effect on the psychological well-being of an employee. An employee finds it easier to maintain a work-life balance and to fulfill personal needs while working from home. Additionally, the paper included the recommendation for future research and the recommendation for practical application of the results. This research contributes to a better understanding of the effects of home office on job satisfaction during the time of Covid-19 pandemic.Masterarbeit Wien, Fachhochschule des BFI Wien 202
