    Leadership 4.0 - Digital Leadership in Zeiten hybrider Arbeit in österreichischen Pharmaunternehmen

    Digitalization has turned our world upside down, including the way we work. The biggest driver of this development in recent years has been the Corona pandemic. It has driven digital collaboration and created the possibility in Austrian pharmaceutical companies for employees to work from home. Now that the risk of infection has been banished, employees neither want to work only from their home office nor only from the office. Many of the pharmaceutical firms have therefore opted for a mix of virtual and face-to-face work, which results in the hybrid way of working. This form of work now poses new challenges for leaders, which is why the requirements on them have changed significantly. Therefore, the research question of this thesis is: What are the requirements for a digital leader to be able to successfully lead teams in times of hybrid work in Austrian pharmaceutical companies? which was answered by means of literature research and expert interviews. The quintessence of this thesis is that managers should meet a new requirement profile, which can be found in the appendix of this thesis. On the one hand, they need additional social but also personal competences to efficiently organize the hybrid way of working together with the employees. On the other hand, they also need additional professional competences, such as a digital competence, change management and project management competences.     This thesis deals with the influence of digital transformation on the chances and challenges in the creation of training measures for non desk workers. As non desk workers make up about 80% of the global workforce, it is important that this group is paid attention to and develeoped accordingly. To achieve this goal, companies have have to rethink their ways of approaching and interacting with their non desk employees. Therefore, this master thesis focuses on examining the design possibilities of further training measures for non desk employees in logistical operations with regard to digital transformation, as well as illustrating the opportunities and challenges in this domain. Furthermore, this master thesis aims to highlight the various aspects that influence the design possibilities and provide insights for employers regarding the relevance of non desk employees. As part of this thesis, a qualitative study has been conducted with experts about the above-mentioned subjects. The results show that digital transformation has changed the approach to training non desk employees, bringing forth a range of opportunities and challenges. A key advantage is the flexibility offered by digital learning tools and platforms. Non desk employees can adapt their training to their own schedules and locations, enhancing the accessibility. This not only boosts employee motivation but also increases the effectiveness of training measures. However, challenges include unequal access to technology, necessitating workplace-oriented solutions. The tension between training demands and operational tasks is also a hurdle, and adapting digital training for varying technological familiarity is difficult. Creating successful training initiatives for non-desk employees involves considering several factors. Content relevance to daily tasks is crucial. Intuitive use of learning tools is vital for accessibility and effectiveness. Multilingual availability is essential in diverse workplaces, promoting inclusivity and seamless integration. The benefits of digital learning for HR professionals are evident: tailored training, increased learning effectiveness, and practical implementation.     Bio- und/oder Nachhaltigkeitszertifizierung im österreichischen Weinbau : eine empirische Betrachtung der Entscheidungsfindung anhand ausgewählter Betriebe

    Das Thema Nachhaltigkeit und biologische Landwirtschaft hat in den letzten Jahren rasant an Bedeutung zugenommen – und das nicht immer im positiven Sinn. Die Notwendigkeit für ein gewisses Umdenken und einen Transformationsprozess in der Landwirtschaft in Richtung Bio- und nachhaltiger Bewirtschaftung steigt und ist mittlerweile sowohl medial, politisch als auch gesellschaftlich ein viel diskutiertes Thema. Der Weinbau mit derzeit rund 7,3 Millionen Hektar Anbaufläche weltweit spielt in diesem Zusammenhang eine nicht unwesentliche Rolle, vor allem vor dem Hintergrund, dass der Weinbau in konventioneller Bewirtschaftung eine intensive Landwirtschaftsform darstellt (Wasser- und Energieverbrauch, chemische Düngemittel etc.). Aus diesen Gründen ist es auch für österreichische Winzer:innen, die aktuell eine Gesamtanbaufläche von ca. 45.000 Hektar bewirtschaften, von Bedeutung, wie sie zu diesem Transformationsprozess beitragen und den Weinbausektor nachhaltiger gestalten können. Das Ziel dieser Masterarbeit ist es herauszufinden, was österreichische Winzer:innen dazu motiviert, ihren Betrieb auf Bio umzustellen oder Nachhaltigkeitsaspekte in den Betrieb zu integrieren und welche Faktoren dafür ausschlaggebend sind. Des Weiteren soll untersucht werden, unter welchen Rahmenbedingungen sich zukünftig mehr Winzer:innen zertifizieren lassen würden. Dazu wird die folgende Forschungsfrage gestellt: Welche Faktoren führen Winzer:innen zur Entscheidung für eine Zertifizierung zur biologischen Bewirtschaftung und / oder strategischen Verankerung von ökologischen, ökonomischen und sozialen Nachhaltigkeitskriterien im Betrieb? Um diese Frage zu beantworten, wurde eine qualitative Forschung mittels leitfadengestützten Expert:innen-Interviews mit neun österreichischen Winzer:innen durchgeführt, die ihre Betriebe bereits umgestellt und ein Bio- und / oder Nachhaltigkeits-Zertifikat erlangt haben oder sich derzeit in Umstellung befinden. Die Auswertung der qualitativen Studie zeigt, dass der primäre Faktor für eine Umstellung die intrinsische Motivation ist – die innere Einstellung und Überzeugung. Auf dieser aufbauend gibt es eine Reihe von internen und externen ökologischen, ökonomischen und sozialen Motivationsfaktoren, die in der Entscheidungsfindung in Richtung Zertifizierung eine Rolle spielen. Das sind, exemplarisch genannt, der Wunsch, die Natur zu begleiten und die Böden gesund halten zu wollen (ökologischer Aspekt), sich einen Wettbewerbsvorteil zu verschaffen und die Reputation zu steigern (ökonomischer Aspekt) oder Mitarbeiter:innen fair und gerecht zu behandeln und sie dadurch an den Betrieb binden zu wollen und für mehr Arbeitssicherheit zu sorgen (sozialer Aspekt). Es gibt aber auch hemmende Faktoren und Herausforderungen, die in diesem Entscheidungsprozess relevant sind. Die bedeutendsten sind der Mehraufwand, die Mehrkosten, Herausforderungen im Zuge des Pflanzenschutzes und Pilzbefall und der potentielle Generationenkonflikt bei langjährig erfolgreichen Familienunternehmen. Die Untersuchung liefert auch Aufschlüsse über Rahmenbedingungen, die eine zukünftige Zertifizierung nach Meinung der befragten Winzer:innen erleichtern würden. Dies sind insbesondere die eigene Überzeugung, eine vermehrte Intervention der Politik und spezifisches Lobbying, Innovationen und neue technische Entwicklungen sowie die Kooperationsbereitschaft mit anderen Winzer:innen.     Gütesiegel als Bestandteil von Gesellschaftlicher Unternehmensverantwortung am Beispiel von Fairtrade

    As consumers have become more concerned in recent years about where their products come from and under what conditions they have been produced, many organizations and companies developed a claim to produce their products according to social and ecological criteria. This leads to increased pressure for companies to use labels as a transparency measure to counter accusations of negative impacts on working conditions and the environment. Hence, companies are using labels as a differentiator in the marketing of their products and passing the costs on to the end consumer. A presentation of the most important ecological and social framework conditions in the global economy on the one hand, and the importance of sustainable consumption on the other, form the starting point for the examination of the principles, criteria and mechanisms of Fair Trade and examine the question of how much significance Fair Trade has in the area of overall corporate social responsibility. Since a confusing number of terms have meanwhile emerged in the literature, the most important definitions and categories of the Fair Trade discourse are explained according to an extensive literature review. A case study and expert interviews had been conducted and lead to several findings: the first one is that with the emergence of the growing number of socially responsible companies and organizations, and with the development and spread of the internet, where everyone has access to information and can research and check the accuracy of statements in the area of their interest, companies have the opportunity to position themselves better in the market through the correct use of sustainability labels. Furthermore, companies are able to gain competitive advantage while engaging in the use of sustainability labels. Nonetheless, it is also possible for a company to act fairly out of conviction and put social responsibility before maximizing profits, and to show that short-term profits and sustainable, long-term growth are not mutually exclusive.Masterarbeit Wien, Fachhochschule des BFI Wien 202

    CSR-Implementierung und Change-Management

    The concept of corporate social responsibility (CSR) states that businesses have a duty to consider the social and environmental effects of their operations and to act in a way that benefits society. CSR is currently being implemented by many businesses, self-driven and triggered by external drivers, such as legal obligations and directives. Change management is important for the implementation of CSR into an organization because introducing a new initiative like CSR can involve significant changes to the way an organization operates. These changes can impact various aspects of the organization, including its culture, processes, systems, and structure, and they can affect employees at all levels of the organization. Effective change management helps to ensure that the implementation of CSR is successful by minimizing disruptions and maximizing the chances of achieving the desired outcomes. These activities are carried out by humans, who have needs and requirements. This thesis aims to identify the requirements of the managers and employees who are affected by and involved in the change management process during the implementation of CSR. To identify these requirements, a research of literature and six expert interviews were conducted. A qualitative content analysis according to Kuckartz and Rädiker has been applied to the interviews, supported by F4analyse software. In conclusion, it was identified that communication should play a major role in the change management process during and after the implementation of CSR.     Die zunehmende Digitalisierung aller Bereiche unseres Lebens und der Industrie sowie der fortschreitende Klimawandel sind die großen Themen unserer Zeit. Inwiefern und ob uns die Digitalisierung im Allgemeinen und bestimmte Technologien im Besonderen dabei helfen können den Klimawandel zu verlangsamen, war die Fragestellung der vorliegenden Forschungsarbeit. Diese beschäftigte sich damit, ob Industrie 4.0 Technologien (wie beispielsweise künstliche Intelligenz, Robotik, Sensorik oder die Blockchain Technologie) zur Erreichung der Kreislaufwirtschaftsziele im Sinne der österreichischen Kreislaufwirtschaftsstrategie beitragen können. Damit einhergehend wurde die Frage aufgeworfen, ob der Einsatz dieser Technologien auch zur Innovation neuer und kreislauforientierter Geschäftsmodelle führen kann. Um diese beiden Forschungsfragen zu beantworten, wurden in einem ersten Schritt die Konzepte Industrie 4.0 und Kreislaufwirtschaft im Rahmen einer Literaturarbeit vorgestellt und definiert. Anschließend wurden diese beiden Themenbereiche kombiniert und der Stand der Literatur erhoben. Um die Ergebnisse aus der Literatur zu überprüfen und neue Erkenntnisse zu gewinnen, wurde eine zweistufige, qualitative Delphi-Studie mit sieben Expert:innen aus Industrie, Forschung und Beratung durchgeführt. Die Teilnehmer:innen haben in ihrer beruflichen Laufbahn bereits Erfahrungen mit dem Einsatz von Industrie 4.0 Technologien gemacht bzw. beschäftigen sich intensiv mit dem Konzept der Kreislaufwirtschaft. Nach Auswahl dieser Expert:innen wurde auf Google Forms ein qualitativer Fragebogen erstellt und dieser den Teilnehmer:innen übermittelt. Das Ziel dabei war es, einen Konsens oder Dissens zwischen den Teilnehmer:innen zu schaffen und einen Ideenfindungsprozess bezüglich neuer kreislauforientierter Geschäftsmodelle und Einsatzmöglichkeiten von Industrie 4.0 Technologien einzuleiten. Nach Analyse des ersten Fragebogens wurde noch ein zweiter Prozessschritt implementiert und ein weiterer Fragebogen an die Teilnehmer:innen übermittelt. Anschließend wurden die gewonnenen Daten mittels der Software MAXQDA und der Grounded Theory Methode analysiert und darauf basierend eine Theorie entwickelt. Diese Theorie besagt, dass interne und externe Treiber den Einsatz von Industrie 4.0 Technologien so vorantreiben können, dass bestehende Geschäftsmodelle angepasst und kreislauforientiert adaptiert werden. Damit können in weiterer Folge Wertschöpfungs- und Innovationspotenziale generiert werden, welche wiederrum die Erreichung der Kreislaufwirtschaftsziele positiv vorantreiben. Insbesondere kann der Einsatz von Industrie 4.0 Technologien auf die Ziele der Ressourcen- und Energieeffizienz und auf die klimaneutrale Produktion einen positiven Einfluss haben. Die Arbeit schließt mit der These, dass ein kluger Einsatz von Industrie 4.0 Technologien uns dabei helfen kann, die großen Herausforderungen unserer Zeit wie den Klimawandel, die Ressourcenknappheit durch Innovation, Kollaboration und kreislauforientiertem Wirtschaften zu lösen.     This master's thesis aims to investigate the career management of the Digital Natives generation, focusing on their values, desires, and expectations regarding their professional development. The Digital Natives generation is characterized by specific skills and competencies that have evolved due to the increasing prevalence and use of digital technologies. The understanding of the impact of these digital competencies and expectations on the career opportunities of the Digital Natives generation is of particular interest in this study. The research also examines the effects of the Digital Natives generation's specific characteristics on the working world. It seeks to clarify the extent to which the expectations and demands of this generation align or conflict with the requirements and structures of the workplace. The primary goal of this master's thesis is to provide insights into the challenges and opportunities of career management for the Digital Natives generation. It is expected that this research will contribute to the advancement of career models and concepts that meet the needs and expectations of the Digital Natives generation. By analyzing and evaluating existing career models, recommendations can be derived for companies and organizations to enhance their attractiveness to Digital Natives as employees. Overall, this master's thesis contributes to the exploration of career management in the context of digitalization and the Digital Natives generation.     Diese Masterarbeit widmet sich der umfassenden Analyse zur Maßnahmendefinition zur Bindung von Mitarbeiter:innen und zur Förderung der Arbeitgeber:innenattraktivität mit dem Fokus auf IT-Unternehmen in Österreich. Angesichts des vorherrschenden Fachkräftemangels und des intensiven Wettbewerbs um Talente auf dem Arbeitsmarkt gewinnt die nachhaltige Bindung und die langfristige Zufriedenheit, somit eine stabile Belegschaft, von Mitarbeiter:innen in Unternehmen eine große Bedeutung. Diese Arbeit setzt sich mit der Forschungsfrage: „Welche Faktoren fördern eine langfristige Zugehörigkeit in IT-Unternehmen?“ auseinander. Um diese Frage zu beantworten, wurde die qualitative Forschungsmethode herangezogen, bei der Interviews mit Mitarbeiter:innen und Führungskräften aus unterschiedlichen Ebenen und verschiedenen IT-Unternehmen in Österreich durchgeführt wurden. Die Ergebnisse aus der Forschung zeigen, dass viele unterschiedliche Faktoren die Bindung von Mitarbeiter:innen an Unternehmen beeinflussen. Diese reichen von Weiterentwicklungsmöglichkeiten, einer ausgewogenen Work-Life-Balance, Wertschätzung, offene und transparente Kommunikationskultur bis hin zu einer positiven Unternehmenskultur. Darüber hinaus spielen Faktoren wie Gehalt, Flexibilität und auch die Ausstattung eine bedeutende Rolle. Auf Basis der Erkenntnisse aus der Forschung wurden konkrete Maßnahmenvorschläge erstellt, um die langfristige Zugehörigkeit von Mitarbeiter:innen in IT-Unternehmen zu fördern. Die angewandte Forschungsmethode in Form von Interviews hat sich als eine geeignete Methode erwiesen, um wertvolle Einblicke in die Perspektive der Mitarbeiter:innen und Führungskräfte zu gewinnen.Masterarbeit Wien, Fachhochschule des BFI Wien 202
