    1050023186242213888application/pdf【要旨】本研究は,保育士資格や幼稚園教諭免許を取得していながら保育職に就かない潜在保育者に至る径路を,保育者の就労や離職の選択に影響を与える要因を整理し,保育者への憧れ期,保育者養成期,保育就労期の一連のライフコースの中で,複線径路・等至性モデル(TEM)を用いて分析を行った。その結果,複雑で多様な背景が後押しとなり,潜在保育者に至る径路が見えてきた。潜在保育者の中には,潜在化するプロセスの中で,子どもへの思い,保育のやりがいを感じている保育者も存在する。潜在保育者とは,資格・免許を持ちながら単に保育から離れた離職保育者とは言い難く,そこに至るプロセスを見れば,保育者としての可能性を持つ,保育を支える貴重な存在であるといえる。Abstract: This study explores the pathways that lead individuals to become potential childcare workers, focusing on the factors influencing their decision to either pursue or leave a career in childcare. The analysis includes individuals who have obtained childcare qualifications or kindergarten teacher licenses but are not currently employed in the field. These factors are systematically organized and analyzed using Trajectory Equifinality Model (TEM), which outlines the sequence of life stages: the aspiration to become a childcare worker, the training period, and the period of childcare employment. The findings reveal a complex and diverse set of factors shaping the pathway to becoming a childcare worker. Thus, even those who have distanced themselves from the profession may retain a strong emotional connection to children and find personal fulfillment in childcare work. This highlights that potential childcare workers should not be simply regarded as former employees who have exited the field despite their qualifications or licenses. By examining the processes that lead to their current status, it becomes evident that these individuals represent a valuable, underutilized resource for childcare professionals. Recognizing their potential contributions is crucial for addressing workforce challenges and enhancing field support systems.departmental bulletin pape
