    Avaliação de um programa de treinamento de lideranças : o impacto no trabalho do egresso e resultados na organização

    Tese (doutorado) — Universidade de Brasília, Faculdade de Economia, Administração e Contabilidade e Gestão Pública, Programa de Pós-Graduação em Administração, 2020.O objetivo geral da tese é avaliar o impacto de um programa de treinamento de lideranças nos níveis de indivíduo e resultados da organização, identificando variáveis antecedentes relacionadas às características do desenho do treinamento, da clientela e do contexto. A tese é composta por cinco estudos estruturados sob a forma de artigos interdependentes. O Estudo 1 apresenta uma revisão de literatura sobre treinamentos gerenciais e de lideranças com foco em variáveis preditoras e efeitos desses programas. Os resultados apontaram que os treinamentos geram efeitos positivos em todos os níveis mensurados; as variáveis funcionais e sociodemográficas, desenho e suporte, são mais escassas nos estudos; e há poucas pesquisas que associam o nível individual e organizacional. O Estudo 2 visou descrever os componentes de um programa de treinamento gerencial, ofertado por uma universidade corporativa de uma instituição bancária de grande porte, a partir da combinação de modelos de avaliação, entre os quais o modelo integrado de avaliação de impacto do treinamento no trabalho (IMPACT) e a abordagem de modelo lógico de avaliação de programas. Os indicadores tangíveis de efeitos, os elementos do programa e as relações estabelecidas entre os seus componentes foram identificados de acordo com a percepção de stakeholders. O Estudo 3, de caráter qualitativo, descreve a avaliação da qualidade do desenho instrucional, a implementação e a entrega de um programa de treinamentos gerenciais e de liderança, formado por 11 cursos on-line e 4 presenciais, por meio de roteiros baseados nas teorias instrucionais e nos resultados das pesquisas sobre características dos treinamentos gerenciais. Os quatro cursos presenciais apresentaram um maior número de características instrucionais associadas a maiores efeitos de treinamentos gerenciais sobre o comportamento no cargo e os resultados organizacionais. O Estudo 4, de abordagem mista, relata a construção de um instrumento para avaliar em profundidade o impacto do programa de treinamentos gerenciais sobre o trabalho dos líderes, denominado Impacto de Treinamentos Gerenciais no Trabalho do Egresso (ITGERE), e a investigação de evidências de validade psicométrica. Os resultados indicaram que o instrumento, composto por uma estrutura multifatorial, possui evidências de validade e confiabilidade. Por fim, no Estudo 5, foi aplicado um questionário composto pelo ITGERE e pela escala de suporte psicossocial, itens relativos a características do treinamento e a dados sociodemográficos e laborais dos participantes, para testar relações entre as variáveis preditoras e o impacto no trabalho do egresso e da organização. Foram utilizadas medidas perceptuais para mensurar as variáveis critério impacto do programa no trabalho dos egressos, de fontes primárias, e desempenho funcional dos gerentes, de fonte secundária, disponíveis na organização parceira. Para a avaliação do relacionamento entre os treinamentos e resultados organizacionais, foram utilizados indicadores objetivos de desempenho gerencial, de fonte secundária. Os resultados indicaram efeito positivo do programa de treinamento de lideranças no nível do indivíduo e sem evidências de impacto nos resultados organizacionais. Assim, a pesquisa é relevante por avançar na literatura sobre avaliação de treinamentos gerenciais e de liderança com uma análise integrada das características da clientela, do treinamento e do suporte que afetam os resultados no nível do indivíduo e da organização.Fundação de Amparo à Pesquisa do Estado de Minas Gerais (FAPEMIG) e Coordenação de Aperfeiçoamento de Pessoal de Nível Superior (CAPES).The general objective of this doctoral thesis is to evaluate the impact of a leadership training program on the individual and organization results levels, identifying background variables related to the characteristics of training design, customer base, and context. The doctoral thesis comprises five studies structured in the form of interdependent papers. Study 1 presents a review of the literature on managerial and leadership training focused on predictor variables and effects of these programs. The results indicated that training produces positive effects on all levels measured; the functional and sociodemographic variables, design and support, are scarcer in the studies; and there are few research studies that associate the individual and organizational levels. Study 2 aimed to describe the components of a managerial training program offered by a corporate university of a large-size banking institution, based on the combination of evaluation models, among which is the integrated model for evaluation of the impact of training on work (IMPACT) and the approach of logical model for evaluation of programs. The tangible indicators of effects, the elements of the program and the relationships established among its components were identified according to stakeholders’ perceptions. Study 3, of qualitative nature, describes the evaluation of the instructional design quality, the implementation and delivery of managerial and leadership training program, composed of 11 online and 4 in-person courses, through scripts based on instructional theories and results of research studies on the characteristics of managerial training. The four in-person courses presented a larger number of instructional characteristics associated with bigger effects of managerial training on behavior in the position and organizational results. Study 4, with a mixed approach, reports the building of an instrument to deeply evaluate the impact of the managerial training program on the work of leaders, called Impact of Managerial Training on Former Students’ Work (ITGERE), and the investigation of evidence of psychometric validity. The results indicate that the instrument, composed of a multifactorial structure, has evidence of validity and reliability. Finally, in Study 5, a questionnaire composed of ITGERE and the psychosocial support scale, items pertaining to training characteristics and the participants’ sociodemographic and employment data, was administered in order to test relationships between the predictor variables and the impact on former students’ and organization’s work. Perceptual measures were used to measure the criteria variables program’s impact on former students’ work, from primary sources, and functional performance of managers, from secondary source, available in the partner organization. In order to evaluate the relationship between training and organizational results, objective indicators of managerial performance, from secondary source, were used. The results indicated a positive effect of the leadership training program on the individual level and there was no evidence of impact on organizational results.     Going Beyond Counting First Authors in Author Co-citation Analysis

    The present study examines one of the fundamental aspects of author co-citation analysis (ACA) - the way co-citation counts are defined. Co-citation counting provides the data on which all subsequent statistical analyses and mappings are based, and we compare ACA results based on two different types of co-citation counting - the traditional type that only counts the first one among a cited work's authors on the one hand and a non-traditional type that takes into account the first 5 authors of a cited work on the other hand. Results indicate that the picture produced through this non-traditional author co-citation counting contains more coherent author groups and is therefore considerably clearer. However, this picture represents fewer specialties in the research field being studied than that produced through the traditional first-author co-citation counting when the same number of top-ranked authors is selected and analyzed.     Variations on the Author

    “Variations on the Author” discusses two of Eduardo Coutinho’s recent films (Um Dia na Vida, from 2010, and Últimas Conversas, posthumously released in 2015) and their contribution to the general question of documentary authorship. The director’s filmography is characterized by a consistent yet self-effacing form of authorial self-inscription: Coutinho often features as an interviewer that rather than express opinions propels discourses; an interviewer that is good at listening. This mode of self-inscription characterizes him as an author who is not expressive but who is nonetheless markedly present on the screen. In Um Dia na Vida, however, Coutinho is completely absent form the image, while Últimas Conversas, on the contrary, includes a confessional prologue that moves the director from the margins to the center of his films. This article examines the ways in which these works stand out in the filmography of a director who offers new insights into the notion of cinematic authorship

    Appropriate Similarity Measures for Author Cocitation Analysis

    We provide a number of new insights into the methodological discussion about author cocitation analysis. We first argue that the use of the Pearson correlation for measuring the similarity between authors’ cocitation profiles is not very satisfactory. We then discuss what kind of similarity measures may be used as an alternative to the Pearson correlation. We consider three similarity measures in particular. One is the well-known cosine. The other two similarity measures have not been used before in the bibliometric literature.     Dispelling the Myths Behind First-author Citation Counts

    We conducted a full-scale evaluative citation analysis study of scholars in the XML research field to explore just how different from each other author rankings resulting from different citation counting methods actually are, and to demonstrate the capability of emerging data and tools on the Web in supporting more realistic citation counting methods. Our results contest some common arguments for the continued use of first-author citation counts in the evaluation of scholars, such as high correlations between author rankings by first-author citation counts and other citation counting methods, and high costs of using more realistic citation counting methods that are not well-supported by the ISI databases. It is argued that increasingly available digital full text research papers make it possible for citation analysis studies to go beyond what the ISI databases have directly supported and to employ more sophisticated methods

    We have done our best to complete the author checklist relating to the use of animals in the hut study. Note that the objective for the hut study was to evaluate the IRS treatment applications for residual efficacy against Anopheles mosquitoes, including the local An. coluzzii mosquito population. Cows were only used to attract mosquitoes into the huts and no tests were carried out directly on the cows. The author checklist is intended for use with studies where experiments are carried out on animals, which is why we have had such difficulty in completing this for the hut study, as many of the questions do not relate to how the cows were used
