Affective Commitment: The Mediating Role of Job Satisfaction (A Study on Five Star Hotel in Surabaya): Komitmen Afektif: Peran Mediasi Kepuasan Kerja (Studi pada Hotel Bintang Lima di Surabaya)
This study aims to analyze the influence of human resources management practices (HRM practices) and organizational communication on affective commitment mediated by job satisfaction. The sample was employees of Five Star Hotels in Surabaya. With the purposive sampling method, 180 respondents were obtained as samples. The results showed that recruitment & selection and organizational communication had an effect on job satisfaction, while training & socialization and employment security had no effect on job satisfaction. Training & socialization, employment security, and job satisfaction have an effect on affective commitment, while recruitment and selection have no effect on affective commitment. Job satisfaction as a mediating variable can strengthen the influence of HRM practices on affective commitment and the influence of organizational communication on affective commitment
Elevating Employee Performance: The Mediating Role of Job Satisfaction in Batam's Four-Star Hotels: Meningkatkan Kinerja Karyawan: Peran Mediasi dari Kepuasan Kerja di Hotel Bintang Empat di Batam
The research was designed to analyze how training, compensation, work environment, and motivation affect employee job satisfaction and performance, with a particular focus on understanding both direct and indirect effects. The object of this study is a four-star hotel in Batam City, and the sample consisted of 320 respondents. Data were collected through questionnaires, and the analysis was conducted using the Smart PLS application. The results of the study indicate that compensation significantly influences employee job satisfaction and performance, while training, work environment, and motivation also play crucial roles in enhancing overall employee effectiveness
Governance Matters: Boosting Firm Value Through Profitability: Tata Kelola Perusahaan: Meningkatkan Nilai Perusahaan Melalui Profitabilitas
This study aims to explore the moderating role of good corporate governance in the relationship between financing decisions, investment decisions, dividend policy, and profitability on firm value. Utilizing a purposive sampling technique, we analyzed data from 85 manufacturing companies listed on the Indonesia Stock Exchange from 2020 to 2022, resulting in 195 unbalanced observations. Employing regression modeling with panel data, we conducted descriptive statistical tests, preliminary tests (Breusch-Pagan, Chow, and Hausman tests), diagnostic tests (heteroscedasticity and autocorrelation), and hypothesis testing. The findings reveal that while profitability positively influences firm value, financing, investment, and dividend decisions do not significantly impact it. Furthermore, good corporate governance enhances the relationship between profitability and firm value, with the presence of female directors contributing to increased profitability. However, female directors do not moderate the effects of financing, investment, and dividend decisions on firm value. Fueling Growth: Entrepreneurial Intention as a Catalyst for Village Enterprises: Memicu Pertumbuhan: Niat Kewirausahaan sebagai Katalisator Usaha Desa
This study explores the relationships among entrepreneurial self-efficacy (ESE), entrepreneurial intention, and business performance in Village-Owned Enterprises (BUMDes) in Indonesia. Using an explanatory research design and Structural Equation Modeling (SEM) with Partial Least Squares (PLS), data from 159 respondents were analyzed to examine the direct and mediated effects of ESE on business performance. Results indicate that ESE significantly influences both entrepreneurial intention and business performance, highlighting the critical role of self-efficacy in fostering entrepreneurial intentions that ultimately enhance the performance of village-owned enterprises. These findings suggest that enhancing ESE can lead to improved business outcomes, providing valuable insights for policymakers and practitioners aiming to support the growth of village-owned enterprises in Indonesia
Performance or Pleasure: Which Counts More for Virtual-Influencer Adoption in Indonesia? Kinerja atau Kenikmatan: Mana yang Lebih Penting dalam Penerapan Influencer Virtual di Indonesia?
In mobile-first collectivistic markets such as Indonesia, research has not yet clarified how consumers respond to virtual influencers (VIs), AI-driven characters that sell, entertain, and chat in parasocial spaces. Filling this gap is important because Indonesia is projected to become Asia’s fastest-growing e-commerce arena, valued at roughly ninety-five billion US dollars. We adapted the Artificial Intelligence Device Use Acceptance (AIDUA) model and surveyed 235 Instagram users aged 18 to 35 years who follow at least one VI. After pretesting, the final PLS-SEM model satisfied all reliability (CR ≥ 0.89) and convergent validity (AVE ≥ 0.73) thresholds and explained 37 percent of the variance in willingness to accept VIs. Positive emotion emerged as the strongest driver (β = 0.51, p < 0.001). Performance expectancy showed both a direct effect (β = 0.12, p < 0.05) and an indirect effect through emotion, whereas effort expectancy influenced acceptance solely through emotion. Perceived risk and social influence were not significant, confirming that feeling rather than function guides VI persuasion among young Indonesians. Brands should therefore pair clear decision support cues with local humor, everyday Bahasa, and low-friction interfaces to spark joy and reduce novelty skepticism, a strategy likely to accelerate VI adoption in other collectivistic mobile-centric economies
Configuration of Personal and Organizational Factors as Predictor of Turnover Intention in the Logistics Industry: Konfigurasi Faktor Pribadi dan Organisasi sebagai Prediktor Niat Pindah Kerja di Industri Logistik
This study examines the configuration of personal and organizational factors as predictors of turnover intention in the logistics industry, which faces significant challenges related to employee turnover. A Systematic Literature Review (SLR) method with the PRISMA approach was used to examine 20 scientific articles published between 2021 and 2025. The selected articles met the inclusion criteria: discussing turnover intention, conducted in the logistics industry, and published in reputable journals. The results indicate that personal factors such as mental health, work-life balance, and demographics, and organizational factors such as organizational culture, leadership style, compensation, and workload, are interrelated in influencing turnover intention. Poor mental health and excessive workload are the main causes of stress, while supportive leadership and fair compensation contribute to employee retention. The theoretical implications of these findings emphasize the importance of an integrative approach between personal and organizational factors. Practically, these results encourage the development of comprehensive HR policies, such as mental health programs and flexible work policies. This study also opens up opportunities to explore external factors such as the economic crisis and validate the findings through empirical studies
Customer Satisfaction: Between Expectation and Reality of Service Quality in Container Depot, Surabaya: Kepuasan Pelanggan: Antara Harapan dan Kenyataan Kualitas Layanan di Terminal Kontainer, Surabaya
Improving service quality is a must for any company to cope with the high market demand. It is also a concern for shipping services companies. Quality is the benchmark for innovation among freight transportation business service providers to gain customer satisfaction. This research was conducted at a shipping service company that has several subsidiaries. One of which manages container depots in the Surabaya area. The change in the Depot concept caused Depot services to change, and customers felt a different impact. The effect of these changes made customers complain about the services provided by the Depot. This study aimed to determine the difference between expectations and reality of the services provided to determine the customer satisfaction of Container Depot in Surabaya using the SERVQUAL method. The sample is 70 customers of the 228 population. The research results showed that all attributes had negative gap values, which means that the customer was dissatisfied. The research gap is that this research was limited to SERVQUAL application in the niche sector of container depot services within the shipping industry. This creates a gap in understanding the unique challenges and service quality expectations. Therefore, the Depot must improve its service quality for each attribute and give more concern to the highest negative gap value (empathy, reliability, responsiveness, tangibility, and assurance). The implication of the research revealed that the depot must adapt their service quality to align with customer expectations and prioritize service improvement through staff training, enhancing communication with customers, and streamlining operational processes.
Empowering Employees: The Role of Competence and Motivation in Productivity: Memberdayakan Karyawan: Peran Kompetensi dan Motivasi dalam Produktivitas
The purpose of this study is to demonstrate how competence and career development affect workers’ productivity, with motivation acting as an intervening variable. The research was conducted at PT HK Realtindo, involving 115 employees. A quantitative methodology was employed, utilizing random sampling techniques. Data were analyzed using the Structural Equation Model (SEM) with Smart-PLS 3 software. The findings indicated that competence positively affects motivation, and career development also significantly influences productivity through its impact on motivation
Generation Y Investment Decisions in Medan City: Impact of Financial Literacy, Risk Perception, and Financial Behavior : Keputusan Investasi Generasi Y di Kota Medan: Dampak Literasi Keuangan, Persepsi Risiko, dan Perilaku Keuangan
This study explores both the direct and indirect effects of financial literacy, risk perception, and financial behavior on the investment decisions of Generation Y individuals living in Medan City. Utilizing a quantitative research methodology, data analysis was performed using the Statistical Package for the Social Sciences (SPSS), with a specific focus on path analysis to examine the relationships among latent variables. The target population consisted of individuals aged 30 to 42 years, classified as Generation Y, totaling 587,743 persons in Medan City. The determination of the sample size was carried out using Slovin's formula, yielding a total of 100 respondents for the study. Data were obtained through observation and the administration of structured questionnaires. The findings indicate that financial literacy, risk perception, and financial behavior each exert a statistically significant and positive individual influence on investment decisions. Moreover, when analyzed simultaneously, these variables collectively contribute meaningfully and positively to the investment decision-making process among Generation Y in the target region. This study provides novel insights into the financial behavior of Generation Y in an urban Indonesian setting, highlighting the importance of financial knowledge, perceived risk, and behavioral tendencies in shaping investment choices. Limitations related to sampling bias, self-reporting, and regional scope are acknowledged, and future studies are encouraged to expand the geographic coverage and apply mixed methods for deeper analysis

Digital Business Transformation is a crucial adaptation for organizations to remain competitive in the digital age. It involves leveraging digital tools and technologies to alter operations, customer interactions, and value delivery. This analysis aims to investigate the impact of digital business on organizational resilience, exploring the interplay between digital transformation, adaptive culture, frugal innovation, organizational learning, and organizational resilience. In order to investigate casual linkages, this study takes a quantitative method and gathers data using questionnaires, with a sample size of 295 respondents in a range of jobs within contracting organizations, the study focusses on contractors in Indonesia. This analysis result showing that the digital business transformation can enhance the organizational resilience by improving creativity, efficiency and the agility. Beside this, digital transformation also can boost all the job productivity with the frugal innovation which this can helping organization for adapting from sudden shocks of market volatility. With the digital business transformation, a company can have the adaptive culture for the organizational resilience on the responding for internal and external changes where the company will have better anticipate further changes.
