Leading Through Crisis: Lessons in Leadership from New Jersey Administrators During the COVID-19 Pandemic

This qualitative comparative case study examined the lived experiences of building- and district-level administrators in a single New Jersey school district as they navigated the unprecedented challenges of the COVID-19 pandemic. The study explored how administrators perceived and responded to disruptions, how responses evolved over time, lessons learned, and the ways these insights are being applied in schools today. Data were collected from demographic and technology surveys, two rounds of semi-structured interviews, and a targeted review of district documents. Analysis was conducted using a combination of a priori and emergent coding to identify 27 codes organized into nine overarching themes. Findings revealed that adaptability, collaboration, and equity became central pillars of leadership during and after the pandemic. Administrators rapidly integrated technology, established innovative communication systems, and addressed deepening inequities through tutoring, translation services, and mental health supports. The study extends existing research on crisis leadership by demonstrating how collaborative practices and equity-focused decision-making can transform educational systems during prolonged disruptions. Insights from administrators highlight how lessons learned—such as embedding blended learning models, sustaining multilingual communication, and institutionalizing equity initiatives—are now shaping long-term operational and instructional practices. These findings contribute to the growing literature on educational leadership and provide actionable strategies for strengthening crisis preparedness, equity-driven policies, and collaborative governance
